COMA de\u00a0<a href=\"https:\/\/recherche.umontreal.ca\/english\/our-researchers\/professors-directory\/researcher\/is\/in18961\/\" target=\"_blank\" rel=\"noopener\">Robert Haccoun<\/a>\u00a0qui recense\u00a04 facteurs cl\u00e9s pour assurer le succ\u00e8s d\u2019une formation. Ces facteurs entrent dans la cat\u00e9gorie des \u00ab \u00e9l\u00e9ments inducteurs d\u2019impact \u00bb mais d\u2019autres de ces \u00e9l\u00e9ments sont cit\u00e9s dans la litt\u00e9rature scientifique. Le chercheur en sciences sociales<a href=\"https:\/\/www.cairn.info\/publications-de-Chochard-Yves--654663.htm\" target=\"_blank\" rel=\"noopener\">\u00a0Yves Chochard\u00a0<\/a>les \u00e9voque notamment dans sa\u00a0<a href=\"https:\/\/doc.rero.ch\/record\/30448\/files\/ChochardY.pdf\" target=\"_blank\" rel=\"noopener\">th\u00e8se<\/a>. Parmi ceux qu\u2019il traite en voici quelques-uns.<\/p><h2 class=\"wp-block-heading\" id=\"1-les-opportunit-s-de-transfert\">\u00a01 \u2013 Les opportunit\u00e9s de transfert<\/h2><p class=\"wp-block-paragraph\">On peut former \u00e0 la \u00ab prise de parole en public \u00bb des participants ayant peu d\u2019occasion de s\u2019exprimer en public. Former aux \u00ab techniques d\u2019influence en management transversal \u00bb des managers dont certains n\u2019ont que des responsabilit\u00e9s hi\u00e9rarchiques. Former au \u00ab story-telling \u00bb des participants que leur manager missionnent sur des probl\u00e9matiques techniques\u2026 Ces cas absurdes ne sont pas si rares, et sont souvent caus\u00e9s par un timing inadapt\u00e9 de la formation.<\/p><h2 class=\"wp-block-heading\" id=\"2-la-survenance-ou-le-fait-que-les-formations-arrivent-trop-tard\">2 \u2013 La \u00ab survenance \u00bb, ou le fait que les formations arrivent trop tard<\/h2><p class=\"wp-block-paragraph\">Entre temps, les participants ont fait face au changement et appris sur le tas (dans la douleur\u2026). Mais elles peuvent aussi arriver trop t\u00f4t : une organisation pas encore en place, un poste pas encore occup\u00e9, un logiciel pas encore d\u00e9ploy\u00e9\u2026<\/p><h2 class=\"wp-block-heading\" id=\"3-une-analyse-appropri-e-du-besoin-formation\">3 \u2013 Une analyse appropri\u00e9e du besoin formation<\/h2><p class=\"wp-block-paragraph\">Un diagnostic erron\u00e9 du probl\u00e8me am\u00e8ne des r\u00e9ponses l\u00e0 o\u00f9 elles sont inutiles. Il convient donc de ne pas se limiter \u00e0 la demande initiale formul\u00e9e par le commanditaire mais d\u2019explorer avec lui (et probablement d\u2019autres acteurs) les besoins sous-jacents pour atteindre un impact maximal notamment \u00e0 travers un questionnement ouvert et exigeant.<\/p><h2 class=\"wp-block-heading\" id=\"4-un-locus-de-contr-le-interne-des-participants\">4 \u2013 Un locus de contr\u00f4le interne des participants<\/h2><p class=\"wp-block-paragraph\">Il s\u2019agit ici d\u2019un trait de personnalit\u00e9 inh\u00e9rent au participant dont le formateur devra tenir compte dans son animation. Formalis\u00e9 par le psychologue\u00a0<a href=\"https:\/\/fr.wikipedia.org\/wiki\/Julian_Rotter\" target=\"_blank\" rel=\"noopener\">Julian Rotter<\/a>, ce concept d\u00e9signe la tendance que les individus ont \u00e0 consid\u00e9rer que les \u00e9v\u00e9nements qui les affectent sont le r\u00e9sultat de leurs actions (locus interne) ou, au contraire, qu\u2019ils sont le fait de facteurs externes sur lesquels ils n\u2019ont que peu d\u2019influence, par exemple la chance, le hasard, les autres, les institutions ou l\u2019\u00c9tat (locus externe). Une personne avec un locus de contr\u00f4le externe aura tendance \u00e0 penser qu\u2019il n\u2019a pas de contr\u00f4le sur sa mani\u00e8re de travailler, amenuisant les chances de transf\u00e9rer ses acquis.<\/p><h2 class=\"wp-block-heading\" id=\"5-l-accountability-des-acteurs\">5 \u2013 \u00ab L\u2019accountability \u00bb des acteurs<\/h2><p class=\"wp-block-paragraph\">On pourrait traduire litt\u00e9ralement ce terme en fran\u00e7ais par \u00ab comptabilit\u00e9 \u00bb dans le sens de se sentir \u00ab comptable \u00bb de quelque chose et on pourrait le rapprocher de la notion de responsabilit\u00e9. Un\u00a0<a href=\"https:\/\/journals.sagepub.com\/doi\/abs\/10.1177\/1534484309336732?journalCode=hrda\" target=\"_blank\" rel=\"noopener\">article<\/a> de Lisa A. Burke et Alan M. Saks pose l\u2019hypoth\u00e8se que nous ne tenons pas suffisamment les protagonistes pour responsables du transfert des acquis, que ce soit le participant, le formateur, ou le manager, chacun se reposant sur l\u2019autre pour que ce travail, qui se doit d\u2019\u00eatre actif, soit mis en \u0153uvre.<\/p><ul class=\"wp-block-list\"><li>Ainsi, le formateur pourrait avoir tendance \u00e0 n\u2019\u00eatre qu\u2019un facilitateur d\u2019acc\u00e8s \u00e0 la connaissance pour les participants, la responsabilit\u00e9 du transfert incombant, selon lui, au participant et \u00e0 l\u2019entreprise.<\/li><li>Le participant tiendra plut\u00f4t son manager pour responsable de ne pas avoir encourag\u00e9, permis et valoris\u00e9 les nouveaux comportements attendus.<\/li><li>Quant au manager, il d\u00e9l\u00e8gue le plus souvent l\u2019ensemble du processus de transfert \u00e0 son collaborateur et au dispositif de formation.<\/li><\/ul><p class=\"wp-block-paragraph\">Au final, le risque est donc que personne n\u2019ait le sentiment d\u2019avoir \u00e0 rendre de compte sur le transfert des acquis, si tant est que les protagonistes n\u2019aient m\u00eame qu\u2019une vague conscience de cette notion\u2026 Dans ce contexte, il n\u2019est donc gu\u00e8re \u00e9tonnant que l\u2019impact des formations soit parfois d\u00e9cevant.<\/p><p class=\"wp-block-paragraph\">Pour d\u00e9passer ces difficult\u00e9s, Burke et Saks citent le mod\u00e8le de responsabilit\u00e9 de Schlenker. Appliqu\u00e9 \u00e0 la formation, celui-ci stipulerait que trois conditions doivent \u00eatre r\u00e9unies pour que l\u2019acteur (manager, formateur ou participant) accepte de prendre en charge l\u2019optimisation du transfert :<\/p><ul class=\"wp-block-list\"><li>Que des attentes et objectifs \u00e0 l\u2019\u00e9gard du transfert soient clairement formul\u00e9s (et donc, potentiellement, \u00e9valu\u00e9s). Objectif : \u00e9viter une justification du type \u00ab On ne m\u2019a jamais dit qu\u2019on attendait \u00e7a de moi \u00bb<\/li><li>Que l\u2019acteur ait le sentiment d\u2019avoir un contr\u00f4le sur le transfert. Objectif : \u00e9viter une justification du type \u00ab c\u2019est de la faute de la formation \/ du contexte \/ du manque de temps\u2026 \u00bb<\/li><li>Que l\u2019acteur ait le sentiment d\u2019\u00eatre l\u00e9gitimement responsable.
