Aussi, quelle que soit la formation que vous vous appr\u00eatiez \u00e0 d\u00e9ployer, il est bon de garder \u00e0 l\u2019esprit ces quelques pratiques pour s\u2019assurer d\u2019un impact optimal.<\/p><p class=\"wp-block-paragraph\">Une large partie des facteurs cl\u00e9s de succ\u00e8s vise \u00e0 favoriser\u00a0le transfert des acquis de la formation. Par \u00ab transfert des acquis \u00bb, nous entendons la mise en pratique effective des nouveaux comportements en situation de travail. Et pour cause : l\u2019impact de la formation (\u00e0 savoir, les b\u00e9n\u00e9fices tangibles pour l\u2019entreprise), est tout simplement r\u00e9duit \u00e0 n\u00e9ant si de nouveaux comportements attendus n\u2019\u00e9mergent pas.<\/p><p class=\"wp-block-paragraph\">Le mod\u00e8le d\u2019\u00e9valuation COMA propos\u00e9 par\u00a0<a href=\"https:\/\/psy.umontreal.ca\/repertoire-departement\/vue\/haccoun-robert\/\" target=\"_blank\" rel=\"noopener\">Robert Haccoun<\/a>\u00a0r\u00e9sume parfaitement une large partie de ces facteurs<\/p><p class=\"wp-block-paragraph\">Ce mod\u00e8le stipule que\u00a0:<\/p><ul class=\"wp-block-list\"><li>Si les participants savent comment faire ce qu\u2019on attend d\u2019eux apr\u00e8s la formation\u00a0:\u00a0Connaissances proc\u00e9durales (C)<\/li><li>S\u2019ils ont le sentiment que leur manager, l\u2019entreprise, les soutiendront dans la mise en \u0153uvre de la formation : Contexte organisationnel (O)<\/li><li>S\u2019ils ont envie et jugent important de proc\u00e9der comme ils l\u2019ont appris :Motivation (M)<\/li><li>S\u2019ils se sentent capables de le faire\u00a0:\u00a0Affect dont Sentiment d\u2019efficacit\u00e9 personnelle (A)<\/li><\/ul><p class=\"wp-block-paragraph\">Alors le transfert des acquis de la formation a toutes les chances d\u2019\u00eatre maximal. En revanche, il suffit qu\u2019un seul de ces facteurs soit insuffisant pour que l\u2019impact soit affect\u00e9 et les probabilit\u00e9s de transfert amoindries.<br>\nPrenons quelques exemples pour illustrer ce mod\u00e8le\u00a0:<\/p><p class=\"wp-block-paragraph\"><strong>Exemple 1\u00a0Une formation \u00e0 l\u2019assertivit\u00e9 avec trop de th\u00e9orie et trop peu de pratique.<\/strong><\/p><p class=\"wp-block-paragraph\">R\u00e9sultat :\u00a0Les participants ont compris le contenu et ses outils, sont peut-\u00eatre soutenus par leur manager, et ont probablement envie de passer \u00e0 l\u2019acte\u2026 Mais ils ne sont pas confiants\u00a0dans leur capacit\u00e9\u00a0\u00e0 dire les choses sans blesser l\u2019autre. Nul doute que les anciennes habitudes auront vite fait de reprendre le dessus\u2026<\/p><p class=\"wp-block-paragraph\"><strong>Exemple 2\u00a0Formation \u00e0 \u00ab la posture de manager coach \u00bb, o\u00f9 les participants se demandent pourquoi ils sont l\u00e0.<\/strong><\/p><p class=\"wp-block-paragraph\">R\u00e9sultat :\u00a0\u00ab On a re\u00e7u la convocation, alors on est venu\u2026 Les outils sont int\u00e9ressants, on voit bien comment \u00e7a marche\u2026 mais franchement, un management directif, c\u2019est bien aussi, non ? \u00bb.\u00a0La motivation \u00e0 transf\u00e9rer\u00a0est trop souvent n\u00e9glig\u00e9e\u2026<\/p><p class=\"wp-block-paragraph\"><strong>Exemple 3\u00a0Formation relation client pr\u00e9conisant des m\u00e9thodes inconciliables avec les rythmes d\u2019appel impos\u00e9s au participant par leur manager.<\/strong><\/p><p class=\"wp-block-paragraph\">R\u00e9sultat :\u00a0On aura beau compter sur la motivation des participants et sur leur parfaite ma\u00eetrise de la m\u00e9thode, on peut l\u00e9gitimement rester sceptique sur les r\u00e9sultats si le\u00a0contexte organisationnel\u00a0ne change pas.<\/p><p class=\"wp-block-paragraph\">Chacune des dimensions du mod\u00e8le COMA invite donc \u00e0 agir avant, pendant et apr\u00e8s la formation d\u2019une mani\u00e8re sp\u00e9cifique pour s\u2019assurer d\u2019un impact maximal<br>\nConnaissances proc\u00e9durales :\u00a0Revoir la p\u00e9dagogie, l\u2019animation, les supports et l\u2019\u00e9quilibre th\u00e9orie \/ pratique<\/p><p class=\"wp-block-paragraph\">Contexte organisationnel :\u00a0Pr\u00e9venir les rechutes avec des modalit\u00e9s p\u00e9dagogiques \u00e9tal\u00e9es dans le temps, impliquer voire former les managers, adapter le contenu p\u00e9dagogique \u00e0 l\u2019environnement de travail<\/p><p class=\"wp-block-paragraph\"><strong>Motivation :<\/strong>\u00a0Formaliser les enjeux, les faire communiquer par le management. Pr\u00e9voir une partie de la formation qui \u00ab\u00a0vende\u00a0\u00bb les comportements \u00e0 adopter, inviter les participants \u00e0 se positionner par rapport aux enjeux<\/p><p class=\"wp-block-paragraph\"><strong>Affect :<\/strong>\u00a0Introduire plus de mise en pratique dans le d\u00e9roul\u00e9, dans des conditions aussi r\u00e9alistes que possible. Encourager par du feedback positif, pr\u00e9voir un plan de progr\u00e8s post-formation.
